One of the biggest problems faced by startups in Indonesia is the high turnover rate, which can go as high as 25% per year. Fintech startups, whose number of players in Indonesia increased six-fold over the last decade, is no exception to this problem. A high turnover rate certainly has a significant negative influence on an organization's costs. However, only a few researches have
looked into the factors that influence employee turnover intentions in Indonesian fintech startups (turnover intention can be used as a valid proxy for actual labor turnover). Therefore, the objective of this study is to investigate the effect of Workplace Spirituality on Turnover Intention with mediating variables of Organizational Commitment and Job Satisfaction. Using a questionnaire-based survey with non-probability purposive sampling, this study collected data from a sample of 141 fintech employees. The data were analyzed using Statistical Package for the Social Sciences (SPSS) and Partial Least Square Structural Equation Model (PLS-SEM). The
results showed that Workplace Spirituality was not proven to negatively influence Turnover Intention, but Organizational Commitment was proven to mediate the negative effect of Workplace Spirituality on Turnover Intention. This study presents theoretical insights into the factors that influence employee turnover intention in fintech startups, as well as practical implications for lowering the employees turnover.
